Empowering HR Insights at Consimo with HR Campus and Power BI

A Success Story

Working with Nina and Pascal (both at BI Samurai) and Mario (HR Campus) has been an absolute pleasure.
Sharp minds, solution-driven and service-oriented — just how I like it.
The tool is actively used and valued by the management team, and it has genuinely transformed my working life.
The days when everything had to be painstakingly cobbled together by hand, and every import risked overwriting data, are now well and truly behind us.

We’re BI Samurai, a Swiss consultancy focused on transforming complex data into clear, actionable insights through business intelligence solutions. With strong expertise in Power BI and Microsoft’s data stack, we help organizations design impactful, user-friendly reports that drive better decision-making at every level. Our approach blends technical precision with a deep focus on usability — making it easier for clients not just to understand their data, but to work with it confidently. In this project, we served as the reporting and implementation partner, bringing together data from multiple systems into a single, cohesive Power BI solution designed for flexibility and long-term value.

THE COLLABORATION

In this project, HR Campus acted as the strategic systems partner, collaborating closely with Consimo to improve the visibility, quality, and usability of HR data. While Consimo was the end client and the owner of the data, HR Campus provided the integration and domain expertise that enabled the development of a comprehensive Power BI report tailored to the organization’s needs.

To build the report, data was sourced from a mix of internal files and connected systems. This included Excel workbooks stored on SharePoint and HR data pulled from SwissSalary and Personio. These sources were brought together in Power BI to ensure a consistent, accurate, and flexible reporting foundation.

Pain Points and Challenges

Before developing the Power BI solution, it was important to understand the specific pain points that were limiting Consimo’s ability to manage and analyze HR data effectively. Through close collaboration with both Consimo and HR Campus, our team at BI Samurai identified several recurring challenges that impacted reporting accuracy, strategic planning, and overall data confidence. These issues shaped the direction of the solution and highlighted where the most value could be delivered.

challenges 1
1.

Limited Visibility into Workforce Composition

Understanding the structure of the workforce—such as age distribution, tenure, gender breakdowns, or part-time ratios—required manual work and was not always reliable or up to date.

2.

Making Pay Insights Usable for Managers

The company already had a solid and fair salary overview from its equal-pay analysis and existing Excel visualizations. The real challenge was distribution: managers couldn’t access the insights they needed without seeing all company data. By moving this into Power BI and applying row-level security, each manager now receives only the information relevant to their team — secure, clear, and all in one place.

3.

Inconsistent and Time-Consuming Reporting

Monthly HR reporting relied heavily on manual processes, which were prone to error and difficult to reproduce. Custom breakdowns requested by leadership often led to additional work and inconsistent results.

4.

Low Confidence in Data Quaity

Without a central, trusted reporting tool, different teams operated with varying versions of the truth. This led to hesitation when using data to drive strategic decisions.

THE SOLUTION: A TAILORED POWER BI REPORT

To address these challenges, our analysts at BI Samurai developed a comprehensive Power BI report in close collaboration with HR Campus and Consimo. The solution was delivered in two phases. The first phase included the core report pages — Overview, Department, Detail, Finance, and Employee views — while the second phase introduced the Pay Band view, designed to support deeper analysis around salary alignment and fairness. Each phase was developed iteratively, with multiple tested versions. The client played an active role in shaping the report structure and logic, ensuring the final solution reflected their operational reality and decision-making needs.

The result is a centralized, user-friendly reporting tool that consolidates key HR metrics and enables interactive exploration across several focused views:

Overview Page

Presents key metrics including headcount, FTE, salary, part-time ratios, fluctuation rate, and demographic breakdowns (age, gender, tenure).

icons 3

Department View

Enables comparative analysis across departments by showing salary totals, headcount, tenure, gender distribution, and average age by unit and role.

icons 4

Detail View

A structured table listing all employees with attributes such as department, employment type, position, FTE, and key dates.

icons 5

Finance View

Displays budgeted versus forecasted salaries and FTEs by department, highlighting variances and enabling finance-HR alignment.

icons 6

Employee View

Offers a personal profile dashboard with individual metrics including monthly and yearly salary trends, FTE, department, and location.

icons 7

Pay Band View

Visualizes employees in the context of their pay bands, helping identify outliers and analyze salary fairness based on experience and role

Behind the visual layer, the solution includes a range of custom-built Power BI components. These include:

  • Role-level security to ensure users see only the data relevant to their access level.
  • Bookmarks to enable intuitive navigation and contextual filters across views.
  • Custom DAX logic and exception handling, used to manage special cases in tenure, leadership roles, and employee groupings.
  • External Excel configuration files, which provide flexibility in managing exceptions, applying global filters, and accommodating business logic without needing to modify the report structure.

While the report is fully autonomous and can be refreshed and maintained by the client, we at BI Samurai remain available to support any adjustments when data sources change, logic needs to be updated, or new features are requested. The collaboration is ongoing, with a planned third phase set to introduce additional datasets and views, further expanding the report’s value across both HR and finance functions.

OUTCOME AND IMPACT

The new report gave Consimo a centralized, consistent, and dynamic tool to explore their HR data from multiple angles. The ability to compare actuals to budget, analyze workforce structure, and identify pay equity issues significantly improved strategic decision-making. With HR Campus as a reliable implementation partner and the flexibility of Power BI as a platform, Consimo is now able to base its workforce planning and operational HR decisions on data it can trust.

This collaboration demonstrates how a well-executed BI solution, built on the foundation of clean data and clear goals, can deliver long-term value to both HR and leadership teams.
Below, you can explore a sample version of the report using demo data provided by HR Campus. Click through the embedded Power BI report below to see how the solution works in action.

In our SwissSalary implementations, clear reporting is often what turns a good setup into a great one. That’s why we regularly bring in BI Samurai.
For this project with Consimo, working with Nina and Pascal made the whole process noticeably smoother. Lidija on the Consimo side kept the business needs sharp, and BI Samurai translated those into a dashboard that actually supports day-to-day decision-making.
What used to require manual assembly and a lot of patience is now automated, structured, and easy to navigate. Our client relies on it every day — a clear sign of its value.
This collaboration showed once again why BI Samurai is our preferred BI partner for SwissSalary projects
